Assam Tea Estates: Mental Health Crisis Among Executives | Slashed Perks & Stress (2026)

In a fascinating exploration of the impact of historical legacies on modern-day workplace dynamics, a recent study has shed light on the mental health challenges faced by executives in Assam's tea estates. The study, conducted by Prasun Raj Kaushik, an assistant professor at Dibrugarh University's Centre for Management Studies, delves into the complex interplay between historical perks, industry changes, and the stress experienced by tea garden executives.

The Legacy of British Planters

The story begins with the British entrepreneurs who initiated commercial tea production in Assam over 200 years ago. These planters, in an effort to entice executives to work in remote areas, offered an array of perks, including luxurious bungalows, recreation clubs, and golf facilities. This lifestyle, reminiscent of a bygone era, was designed to alleviate the boredom and homesickness associated with life in far-flung plantations.

A Shift in Fortunes

However, the scenario underwent a dramatic transformation post-independence. Industry deregulation, government policies, and taxes on privileges led to a significant erosion of these perks across the more than 800 large tea estates in Assam. This decline in lifestyle-related benefits, coupled with the administrative tightrope executives had to navigate, emerged as a primary source of stress.

Stress Risk Factors and Their Impact

The study identified five major categories of workplace stress risk factors: person-environment adjustment, physiological hazard, recurrent non-reciprocity, restricted decision latitude, and transactional coping. Notably, restricted decision latitude, characterized by a severe lack of control, autonomy, and flexibility in the workplace, was identified as the most prominent stress-inducing factor. This finding is particularly intriguing, as it highlights the psychological toll of working within a rigid system.

Furthermore, the study revealed a noticeable difference in workplace stress levels between Assam-based and non-Assam-domiciled executives. While this difference was not deemed alarming, it underscores the unique challenges faced by local executives. Lower-level executives, in particular, reported the highest levels of workplace stress, emphasizing the need for targeted interventions.

Implications and Way Forward

The study's implications are far-reaching. It underscores the critical role of tea garden executives, who juggle demanding operational, administrative, and human resource responsibilities. As Bidyananda Barkakoty, NETA's adviser, notes, this study fills a significant research gap and provides valuable insights for enhancing employee well-being and productivity. It is a call to action for tea companies to prioritize stress management initiatives and employee welfare programs, creating a healthier and more supportive work environment for all executives.

In my opinion, this study serves as a reminder of the enduring impact of historical legacies on contemporary workplace dynamics. It prompts us to reflect on the psychological toll of working within systems that may be outdated or ill-equipped to address modern challenges. By addressing these issues, we can strive towards creating more resilient and supportive work environments, ensuring the well-being of all employees.
